Montgomery Animal Clinic currently has 1.75 FTE DVM coverage, and adding a Pathway Partner would increase this to 2.25 FTE DVM coverage. The practice has been completely remodeled inside its 4,500-square-foot facility, and exterior renovations will be completed in the very near future. There are currently three exam rooms, and within one year of adding a Pathway Partner, three additional exam rooms will be added. The hospital has three RVTs and a well-trained support staff. The management team includes an experienced Practice Team Leader and Team Leaders in three operational areas: Client Services, Patient Services, and Guest Services (Boarding). Central support staff assist with human resources management, marketing, and accounting functions.

This is not a solo practitioner role. Our hospitals have at least two providers at each location. Mentorship is key to the success of younger veterinarians, and each veterinarian in our group has a Personal and Professional Development plan customized to their personal life and professional passions. In our experience, focusing on continuous skill development, on-going staff training, and a positive practice culture is a key driver of success. In 2025, our doctors averaged $903,000 per FTE, reflecting our core beliefs and team-based approach.

We are not looking for an associate but rather a potential partner who earns ownership through effort rather than capital. We are seeking a colleague who will practice high-quality medicine, lead a small medical business, and participate in a team-based operating system. Not all applicants will qualify.

Successful candidates will join a community of caring doctors. Practice ownership will not only benefit their professional life but also expand their personal net worth. Additional shares are available to our doctors at each location. Using your business model, we are looking for a buyer for this practice while reducing transaction risk and still retaining the rewards of ownership.

Our practices are not truly rural, as they are all within one hour (often less) of major metropolitan areas. We have found that the term “Town and Country” is a much better descriptor and removes the potential negative connotation of “rural” for potential candidates.

Each practice has intrinsic demographic factors that make it attractive to residents and professionals alike. For MAC, being located near the Uwharrie National Forest and adjacent to two large recreational lakes—Lake Tillery and Badin Lake—makes it a wonderful place to live and work. Above-average school systems and affordable housing make this region attractive to families and provide a high quality of life.

This doctor would come in as a Pathway to Partnership Provider. A Pathway doctor is guaranteed the following basic compensation:

1.      A base salary of $150,000 per year for a standard 36–40 hour work week with no weekend or emergency call duty.

2.      Additional compensation is earned from a revenue-based commission on revenue generated over the base income. Commission is paid at 20% of revenue.  Compensation packages can be customized to fit the candidate’s student debt load.

3.      A benefits package that includes health insurance, PTO, CE, and licensure.

4.      Profit interest in the practice’s net cash flow is shared from the start of employment.

5.      The profit interest and equity contribution are provided in lieu of an initial signing bonus.

6.      Pathway doctors may be offered relocation allowances upon initial signing of contracts.

A Pathway Partner is eligible for up to 19.9% ownership of the practice if the doctor contributes to the practice’s financial health and operates within the firm’s core beliefs. It is preferable that the election from profit interest to partner occurs between three and six months after joining the practice.

Community is key to making a small veterinary practice work environment more stimulating. Each Tuesday morning at 8:00 a.m., all of our group doctors meet via Zoom for Doctor Rounds. This hour-long meeting includes a group check-in, case presentations and discussion, new product training, and collaborative problem-solving. On-site, I provide training in surgical skills, and other doctors in our group provide training in areas such as dentistry and internal medicine, including ultrasound diagnostics. A generous CE budget is provided based on individual goals for personal and professional development.
